小兒科護理人員留任意願之探討-以中部某醫院為例

摘要

  近年來許多醫療機構已陷入「招募困難」的窘境,因此如何讓護理人員留任是一重要議題,有必要盡速研擬適合我國護理人員之留任策略。而小兒科疾病突發事件多,對患兒的生命威脅大,對患兒的搶救時間緊,相對難度較大,對護理人員的業務技術要求高,每一次搶救危重患者,對護士們都是一次經歷應急刺激的過程。研究目的為探討影響護理人員留任意願因素並提出改善策略進而改善護理人員工作環境與內容,提升就業品質,舒緩護理人員短缺與高離職率問題。本研究利用質性訪談的方法,調查中部某教學醫院小兒科的護理人員,取樣日期為2013年1月1至2013年1月31日止,一共訪談4位不同階層的護理人員。從研究結果指出,該醫院小兒科存在著護理人員普遍在就職期間生理上的狀況有變差的趨勢,必定會降低護理人員的留任意願,所以本研究1.建議醫院增加護士的休息時數,使其身體獲得適當的休養。2.實施護理人員單位輪調政策,結果可使護理人員滿意度提高。3.對護理人員提供經濟上的獎勵,以刺激其工作意願。4.改善護士專業形象,不再是醫師的附屬品,使其受到尊重(可利用媒體效果播放護理人員照護病患的成果)。5.護理人員管理者應採取聆聽方式,適時給予稱讚,以提高其留任意願。

ABSTRACT

  In recent years, many medical institutions have been caught in "recruitment difficulties" dilemma, It is an important issue to make nursing staff remain in office , it is necessary to develop as soon as suitable for our nursing personnel remain in office strategies. Pediatric emergencies and more threats to the lives of children . On children's rescue time is tight, relatively difficult, technical requirements for nursing services is high, every time rescue critically ill patients , an experience of nurses who are emergency stimulus process. Study aims to investigate the factors that influence nurses intent to stay and propose improvement strategies thereby improving nursing work environment and content to enhance the quality of employment , relieve nursing shortage and high turnover rates. In this study, qualitative interview approach to investigate Central pediatric nurses in a teaching hospital , and sampling date of January 1, 2013 to January 31,2013 , a total of four interviews with nurses from different strata . Results from the study pointed out that the existence of the hospital pediatric nurses during the inaugural general physical condition to deteriorate , it will definitely reduce the nurses' intent to stay , so this study 1 suggest that hospital nurses increased the number of hours of rest , so that his body to get the proper rest. (2) the implementation of nursing unit rotation policy , the results enables nurses increased satisfaction. 3. provide economic incentives to stimulate their willingness to work . 4 . Improve the professional image of nurses , physicians are no longer accessories to be respected ( to use the media to play the effect the outcome of nursing care patients ) . 5 ways to listen nursing managers should take timely pay a compliment to enhance their intent to stay.
